CV-based recruiting often leads to inefficient and wrong hiring decisions

When done right, hiring provides companies with a sustained competitive advantage. However, when done wrong, it can cost up to 30% of the employee’s first-year salary (US Department of Labor). Historically, CVs have been the first source of truth recruiters relied on to make the right hiring decisions. Even today, hiring decisions are heavily influenced by credentials such as four-year college degrees, target school attendance, specific work experiences, and MBAs. This creates a de-facto credential barrier to many professions, with the risk that more skilled but less credentialed candidates may fall through the cracks as their resumes don't make the initial cut.

 

Credentials do and will continue to have their place as they act as a signal in the labor market, which is known to be full of information asymmetries between job seekers and employers. However, credentials should not be the sole criterion for assessing candidates. Ultimately, a Tier 1 school degree does not automatically translate to how great someone will be at their job.

 

Obviously, companies cannot afford to have 250 people (the average number of applicants per posting) try out a job before hiring one person, but their skills can be tested in advance. Evidence shows that skills, in fact, are 5 times more predictive of job performance than education and 2.5 times more predictive than previous work experience.

 

Although the business case is strong, testing skills is not an easy feat. There are over 1,900 occupations with more than 75,000 job titles worldwide, each requiring its own specific combinations of skills and competencies.

 

The wide variety of jobs, combined with the increased pressure to meet ambitious time-to-hire and talent quality goals, means many recruiters view skill testing as a luxury that only a few companies can afford for specific roles.

 

Creating ad-hoc skill tests for every job opening is simply too onerous for busy talent acquisition professionals. As a result, recruiters rely on CV-based screenings as a quick and "efficient enough" method to shortlist candidates. However, this approach heightens the risk of bias, makes it more challenging for firms to achieve their diversity goals, and ultimately hinders companies' abilities to maximize the potential of one of their most important assets: their people.
